5 Tips On Filtering Sales Resumes For A Startup

Most entrepreneurs & founders will admit that hiring for startups tends to be among the top 3 most challenging tasks. The problem of hiring sales people is more acute in India given that “startup ready” and “risk ready” employees are far and few between. In the initial stages of most startups you tend to hire people with some experience or connections, because they need to get up and running quickly.

The most difficult part of the hiring process I have personally seen in India is the resume (CV) screening process.

Our process at Jivity is similar to most companies. We aggressively try to hire from our network, but that’s often insufficient. I personally believe that most (if not all) resumes are written by only one person in India. After that they are all “copy and paste” or “R&D” – rob and duplicate.

The most important part of the resume filtering process first is to understand the type of sales person you want to hire. Depending on the stage of your company, hire the right person for the role.

There are 3 types of sales people according to me: hustlers, relationship sellers, and process junkies.

- Hustlers will get you deals, but not necessarily ones that fit your product or service 100%.

- Relationship sales professionals have a good rolodex, but will need a “technical sales consultant” to explain the “details”.

- Process junkies are best when you have figured out your sales process, but not great at coming up with new types of customers or new uses of your solution for adjacent markets.

Most companies need to hire hustlers early, then hire relationship sellers and finally at a more mature level, hire process folks.

Here are some of my quick tips for filtering sales resumes if you are hiring for technology startups:

  1. I look for specific and measurable achievements, not a list of activities in a sales resume. That means I will put aside all resumes that say generic things like “generated leads”, “was responsible for many customers”, etc. Instead I look for 3-5 metrics – how much was their target, (you can ask them what was the average selling price of the products they sold during the phone interview if you want to get a sense of their productivity), how many customer (actual number) they sold to over what period of time, what was the level (title) of the person they sold to, in which industries, etc.
  2. Hustlers don’t write professional resumes that are easy to read. They are typically first to find you at events and are willing to introduce themselves. Typically hustlers will stay at a company for 1-2 years max. After that either the company gets too boring for them or they are looking for a more challenging sales position. If you find sentences that say – “was the only sales person at the company”, or “the first BD (business development) resource at the company” or “started a new office in the region” or “landed the first 5 customers” then you are most likely looking at a hustler resume.
  3. Relationship seller resumes will typically have a long tenure in one industry or a location, and (in my experience) will typically have worked at minimum of 2 direct competitors. If the resume includes names of specific accounts (customer names) and specific titles they sold to, then you are looking at a relationship sales person’s resume. Typically the tenure at the company along with the combination of the title of their customer will give you a sense of their breadth and depth of relationship. These people will typically have built a relationship for long enough to help them sell to multiple levels and functional organizations (IT, business, finance, procurement, etc.)
  4. A process-oriented sales person’s resume will typically have a couple of switches from selling to one function (selling to IT vs. business) or type of solution (product vs. services) or ticket size (few big vs. many small). If you find achievements such as “responsible for 3 existing customers and added 4 new customers” you are looking at a process person’s resume. Other things that you will find in a process person’s resume include a listing of many sales methodologies – Spin selling, Target account selling or Complex sale process and a list of courses on negotiation or other management programs they have attended.
  5. Here’s a trick that eliminates many bad sales people. Don’t go by resumes alone. Give them an assignment during the screening call. Ask them to come prepared to present their first 30 day activity plan and their first 15 target customers, customer’s title and make them go over the list of steps and throw a few objections that you believe you have heard from customers which they might have to respond to.

Most companies tend to hire from competitors directly first (if you are in a mature market) or from larger companies in the industry (if you are a disruptive company in an existing space). I personally look for neither. For good sales people in India, I have preferred to hire from smaller companies from other industries where there the value proposition of working for a technology startup is more appealing.

The Paradox of Choice And Product Design/Creation Process

Everything you do – you have a choice. Even if you don’t have a choice – there is always the opportunity cost of NOT doing something else you might have been better at. Should you marry your girlfriend from another state or someone your parents wish (who might turn out to be hotter)? Should you leave that job at Yahoo / Microsoft and start something of your own? Of course “its complicated”. People usually relate the lack of choices to a communist – 1984 type scenario. But is that the case always? Are more choices always better than no choices?

While designing products, individual mindsets, groupthink etc are very often ignored in design and product creation. Watch this video to really understand what paradox of choice means:

1. See “Occupy” all around you. See the Story of Stuff. Look at AirBnB (and of course, Kindhost), TaskRabbit, ride share programs and other collaborative consumption. Consumer attitudes may be changing. Consumption driven attitudes, marketing, production etc right now. This may not always be the case, and there’s evidence to point to possible opportunity in alternative models.

2. Aspirational demands – as the video says – are a major marketing tool. For too long stuff has been sold on the basis of feelings of inadequacy and insufficiency. Might that change? Should we start looking at genuine need – and genuine use cases more than those created by aspirational gaps? Are startups already better suited to solve real pain points rather than market driven, created ones – those need big $$ to sell. Are bookshares more than future than FK ? What else is possible?

3. Be a friend of the user. Empathy will do muchhhh more than hard-sell. Help user derive more post buy satisfaction and reduce buyers remorse. Use social to improve self image and collective endorsement of a decision – choices are more about conformity!

4. Take away the need to be different in everything. Its ok to be average in stuff you’re not interested in – no pressure. But the one thing user *is* interested in – makes him/her part of your TG/adopter etc – and engage way more deeply.

News Roundup: New Mobile Numbers Might Begin With 5,6 and 3.

DoT hangs up on 11-digit plan, to free up 3.4 billion mobile nos

The proposal to move to 11-digit mobile numbers has been shelved for good. The telecom department has accepted the short-term solution from Telecom Regulatory Authority of India (Trai) to create additional capacity in the ’7′ and ’8′ series and this will free up 650 million mobile numbers to cater to the industry’s demands for the next 30 months.

As a long-term solution, the Department of Telecom(DoT) has also decided to open up levels ’5′, ’6′ and ’3′ for mobile services. This implies mobile phone numbers of the future will begin with these digits. This will free up an additional 2,750.9 million (2.75 billion) mobile numbers [ET]

Over 18 m users have switched operators

More than 18 million subscribers have requested to change their operators using Mobile Number Portability at the end of August. During the month, 2.5 million subscribers put in their request, according to the Telecom Regulatory Authority of India. Out of the total requests around 9.72 lakh pertains to Haryana where MNP was implemented from November 2010. In rest of the country, the facility was launched in February this year.[The Hindu]

mydala.com breaches the 5-million subscriber mark, launches WAP browser

mydala.com has announced the launch of India’s first and exclusive mobile WAP browser for discounted deals, which will help mobile internet users to access mydala deals quickly on any internet-enabled mobile phone using GPRS or Wi-Fi. The company claims to have crossed the 5 million subscriber mark.

Sina Weibo Unveils Real-time Search Engine

Sina Weibo, one of the most popular Chinese social networking services last night secretively unveiled its real time search engine, signaling – once again – the company’s thirst to expand its tentacles and take over social media.

 

After pulling the curtain off two “teasing” versions of weibo based on the original one – one is tumblr-like light-blogging edition Qing featuring multiple media contents such as pictures, audio and video; the other one is youngsters-targeted magic weibo, Sina launched the newly revamped 3-column-layout weibo which introduces an abundant choices of apps, games and even web IM service. Sina Weibo has been keeping itself busy with all kinds of new features.

Now here comes the weibo-based real time searching. On Sina Weibo search, you can search for posts, users, events, groups, votes and apps. Moreover, Sina Weibo search debuted a “Live Broadcasting”feature that can automatically updates search results.

We believe the latest addition to Sina Weibo’s arsenal is of high strategic importance to the Chinese social media giant as compared to the face-lifted fancy appearances of weibo.

Twitter has proved its value in breaking the news while Sina Weibo its Chinese counterpart also doesn’t fail to impress. More and more breaking news were first appeared on weibo before it’s searchable on search engines like Google China and Baidu. With the presentation of an independent search product, Sina has decidedly furthered its efforts to build a weibo ecosystem.

The ET1 speaks enterprise

With so many tablets popping up in the market, there isn’t much to go brouhaha over another one. That was until the Kindle Fire came out. Why so? It took a different approach and message. Unlike most that were trying to tell consumers why they are better than the iPad, the Fire had a different marketing approach. And it worked. For me that is. Now, another tablet is looking to do the same. With a clear message for enterprise users, the ET1 is set to make waves in the way businesses will run. According to Luis Llamas, Motorola Solutions director of product management, the requirements when designing and producing the ET1 was that it would be used by task workers, has to be mobile and be used to share information.

If you look at the hardware specifications of the ET1, there’s nothing to shout about. Actually, from a consumer’s point of view, it’s an utter bore. But bear in mind, this is no consumer device. And the enterprise industry has always been behind the consumer market by years. The demands from the consumer device is very different and Llamas has it well outlined. Security and product lifecycle are among focus of the ET1.

As an enterprise device, security is always the number one issue. Even more so if you are dealing with customer information such as credit cards, and the ET1 is able to process card payments on the spot. More than security, enterprises are looking at the investment value into a system, be it hardware or software. And Motorola Solutions understands this concern. The device uses a 256-bit AES Encryption File system with a centralized key management to encrypt all data on the tablet. The beauty of this device is that it supports multi-user login and provisioning. Meaning that, unlike a consumer tablet which allows only a single user account, the ET1 is built to cater to enterprise needs of many users sharing a single tablet, each with their various levels of authorizations. So a sales manager can have access to a different set of applications as compared to a inventory staff.

In terms of product lifecycle, the ET1 runs on an enterprise product lifecycle. According to Llamas, “Think about a retail store. Multiple stores, hundreds of stores across the world. By the time it gets to deploy one device across multiple stores it’ll be more than a year. And traditional consumer devices only last a year. So by the time I go to my second phase of deployment, there is a new version of the device, my accessories are different, my old stores look outdated. It is a nightmare to manage all that.” The ET1 has the full long-term support by Motorola Solutions with a three-year purchase availability and an additional three more of support guaranteed. On top of that, the ET1 support hot-swappable batteries, taking into account the shorted life of batteries. This also allows the device to be used on a constant basis with very little down time for recharging.

The ET1 will be running on the Android 2.3.4 OS with Motorola’s value-add. When asked why they chose an older version of the Android OS, Llamas said ” We settled down with the Android 2.3.4 for two main reasons. The first one is it is a very solid, very well tested OS. A lot of applications are already running on it. The second reason, which is actually more important, is it is the last open sourced version of Android. The Android 3 OS are not open source. The implication of that is we were not able to add all the value-add deep into the kernel of the OS.”

Seems like enterprises are starting to enjoy the convenience that consumers have had for a couple of years. How attractive is this to developers though? That’s what we would like to find out. Hello YouTube, welcome to Singapore!

In case you have not heard about the latest news in town, YouTube launched their Singapore domain yesterday at the press conference held at Muhammad Sultan Road. The launch saw attendance from major mainstream media. Youtube, along with their local partners Singtel, Nokia, Interactive SG, Malaysian Airline System (MAS), as well as Compass was there to address the questions from the floor.

With the localized Youtube service, the brand new Youtube Singapore (www.youtube.com.sg if I must type it out) offers a local interface to easily  and quickly find videos most relevant to Singaporean, including expanded content from local and global partners. The site will create a new online space for the national community and give Singaporean creators the opportunity to increase their exposure.

In his keynote, Julian Persaud, Managing Director of Google Southeast Asia said that the launch of the localized service for Singapore is “long overdue” as Google (YouTube) has been marking Singapore as the place to be, not only because of the inherently multicultural society of Singapore, but also the fact that Singaporeans, with one of the highest smartphone penetration in the world, embraces themselves regularly on YouTube to search for academic related content, ideas or just interesting videos. Singaporeans also have the affinity to be “global citizen” because they are always updated with the latest happenings on the web.

Other than the launch of a localized Singapore platform, YouTube also launches the YouTube partner program in Singapore, which allows local video creators to earn income from their work on YouTube through sharing advertising revenue. How much of the cut are taken by YouTube is not revealed despite queries from the floor.

One such partner is Interactive Sg which also launched their Angel’s Gate series, Asia’s first business-focused reality programme on a 360-degree media platform. Essentially, with Angel’s Gate, people from all walks of life will have the chance to make their dreams come true as Angel’s Gate offers budding entrepreneurs the opportunity for exposure by allowing them to pitch their dream business ideas to a global audience and some of Asia’s biggest investors and venture capitalist.

Things are really exciting for Singapore. Few months ago, Facebook started having a stronger technical presence in Singapore and held F8 Singapore two weeks ago. Linkedin also set up their office in Singapore less than half a year ago. Now Google  comes to Singapore with their localized YouTube program. Yahoo already has an office here. All these mega players in the technology industry moving to Singapore and setting up their bases here only reinforces the fact that Singapore has a strategic location, the infrastructure and the optimal business environment to support their growth in Asia. Also, this is a substantial proof that the technology industries are all slowly converging to Asia and focusing their growth here. It’s really exciting to be right in the middle of all these happenings.

Asia is ripe for technological disruption and Singapore happens to be in the centre of that.

Over the past few months, we have been swamped with reports of manta ray diving and sightings in the Maldives, with overjoyed divers and dive guides agreeing that it has been a bumper year for manta lovers. Many of our boats, such as Theia and MV Aquarius, have responded by launching special “Manta Madness†cruises, which take guests to be best Manta spots of the Maldives.

It seems that thanks to numerous conservation efforts, the Maldives manta ray population is doing well these days. This is great news, especially considering that manta rays are an endangered species in most parts of the world.

The recovery of the manta ray population in the Maldives appears to be evident in the dive logs of all of the liveaboard diving cruise ships we work with, as well as from anecdotal evidence we’ve received from crew members and guests over the past few months.

“Metabirds,” An Alter-Ego SNS Service For Internet Residents Begins

iPhone 4S Japan – Newcomer KDDI au Runs Even Fight Against Softbank

BCN Ranking announced the statistics of the first week sales of iPhone 4S in Japan. At this new version, the nation's 3rd carrier Softbank Mobile's exclusive distribution since iPhone 3G ends, the 2nd largest carrier KDDI au enters to sell iPhone.

The ranking shows the two carriers' iPhone 4S with three variations of memory-size, 64M/32M/16M, total 6 variations occupied the top 6.

BCN Ranking counted the carriers share only within iPhone 4S [J], Softbank took 51.7%, whilst KDDI au gained 48.3%.

BCN Ranking collected the number of sold units from shops, which it claims to cover 40% of Japanese retails. The retail shops do not include Apple Stores and carriers stores.

LinkedIn Japanese Localization Finally Done

LinkedIn has released Japanese language support as its 10th language on October 18, 2011. Here is the top page for visitors when you set Japanese as your prior language.

LinkedIn Japanese localization plan was announced in September 2007 at first by its local partner Digital Garage. In this May, Digital Garage announced again the Japanese localization project, and this time the thing is getting done.

Probably learning by Twitter and Facebook having Japanese-only guide sites, LinkedIn Japan also launched "LinkedIn Katsuyouhou Manyuaru"(Effective Guide For LinkedIn), which has many pages with step-by-step usage manual on different features on the LinkedIn. It also starts an official Twitter account @linkedinjapan. Yes, it is must for Japan.

The localized page looks like this,

Most of menu items are translated in natural Japanese. When there are two ways of describing the original English menu text, it seems many texts are chosen with Katakana words, which show the original English in Japanese close pronunciations (e.g. akutibiti=activity, kyaria-samarii=carrier-summary), instead of Japanese counterparts(e.g. 行動=koudou=activity, 職歴=carrier-summary). With my internationalization expert background, I would say that their localization is done rather lightly. And if that was done intentionally (to make gap smaller against English menu), they might expect more Japanese people networks with English speakers after they get used to LinkedIn itself with Japanese menu.
